Tech x People Ops: Scaling Clarity with Capability-Led Growth
High-growth organisations often outgrow their people systems long before anyone notices. Roles blur, expectations drift, and performance reviews turn into rituals that generate frustration but not clarity. People stop seeing a future for themselves in the organisation.
In this talk, we share how an engineering leader and a people experience consultant used an iterative, user centered approach to redesign how people grow in a fast growing product-engineering org. The result is a capability-led growth system that now sits at the centre of hiring, development, and performance.
We will walk through how we designed a shared capability framework, a unified role and level language, a fair and lightweight calibration process, and a feedback culture built around growth edges and real work. We will show how co-design with teams and managers turned this from a “HR project” into a tool people wanted to use.
Finally, we will share outcomes. The team’s belief in career opportunities lifted from 65% to 95%. Scores for manager support, and day-to-day development also rose sharply. People now have clearer expectations, clearer paths to grow, and a shared way to talk about impact across squads and functions.
